Unique Ways Companies are Approaching Millennials in the Recruitment Process With the increase of employees belonging to the millennial generation, it has become imperative to reach this market in unique and creative ways. Intimately knowing their characteristics, sets the platform for ‘marketing’ of vacancies â€" and this, in itself, proves to be a challenge to even the largest corporations. But certainly not an impossible task. Talent recruiters struggle to reach the most sought after candidates due to these individuals not necessarily seeking employment, particularly in a structured company. Large companies are realising the need for millennials in their ‘system’ since current statistics show that 31% of all employees will qualify for retirement in 2017 (case study in 2014 by US Government Accountability Office) and therefore hiring millennials will be “refilling the pipeline with top talent,” says Dan Black, the Americas Recruiting Leader for EY (formerly Ernst Young and first started with the company over 22 years ago). Raised on technology, this generation does not accept many legacy concepts of recruiting and work. To be effective, recruiters are going to need to engage Gen Y candidates in new ways. Instant gratification: Praise and public recognition will motivate them. Flexible work hours: They need to be aware of your company’s’ work-life balance policies and how their time in the office will fulfill your daily needs. Offer purpose and meaning: Show that your organisation cares for important causes, donates money and supports charities. Team players: Allow many opportunities for group projects, engagement and collaboration Authenticity: Be honest about negatives regarding the vacancy and once hired, satisfy their need for instant gratification as mentioned previously. Offer growth opportunities: Be sure to have a game plan to show how they could move up the ‘pecking order’, also, where they could move to within the company to find a more fulfilling role. Companies that successfully recruited and hired millennials Yandex (Russian IT company): A developer found a helpful link to a Russian search engine via an error console (Java Script) FLICKR (owned by Yahoo!): Added links to open positions in the code page. VOLKSWAGEN (German Automobile Mogul): Stuck advertisements seeking mechanical talent underneath cars requiring repairs and sent them in for servicing. GOOGLE: As an older method, used an enormous billboard presenting a maths puzzle. On    finding that solution (the address of the website where yet another task waited) and finding the final answer, the individual was invited to join the Google team. EY (formerly Ernst Young): Launched an entire website devoted to prospective employees in order for them to see and hear about the company before applying â€" this site has a section devoted entirely to “Picture Yourself” in this role. Twitter, another mighty corporation and novel recruitment campaign is ongoing and is called, “Join the Flock”. A very clever and ‘out of the box’ concept using the little blue bird icon to ‘Tweet’ regarding upcoming vacancies. And so the list continues. Ogilvy Mather: This agency had such an unique recruitment approach. They launched a competition in ‘search for the world’s greatest salesman’. With their dedicated YouTube channel and further social media efforts. The top candidates were asked to pitch at the Cannes Lions International Advertising Festival and the winner received a 3-month paid fellowship with Ogilvy Mather.  Red 5 Studios had to showcase themselves in order to compete with other software companies. They impressed prospective employees by sending them  personalized iPods with a personal message from their CEO discussing their work and inviting them to apply. Talent acquisition has become a sellers market. For employers, its all about maximizing the candidate experience through the job application process. Find the Best Profile and Executive Resume Writer For You, Part 3 Catch up with parts 1 and 2 of this 3-part series here: Part 1 â€" Where’s the Value? The Value in Working with a Certified Professional Executive Resume Writer Part 2 â€" Where and How Do I Search? How to Find and Assess Top Executive Resume Writers, and Personal Branding and Job Search Strategists [Please note, when I mention executive resumes and resume writing here, take that to also include profile creation and writing, biographies, and really any job search and personal marketing content writing.] What to Ask When Qualifying Executive Resume Writers, and Personal Branding and Job Search Strategists Youve done some background work, as outlined in Parts 1 and 2 of this series. Now it’s time to contact the executive resume writers you’ve pre-qualified as a possible good fit for you. A word of advice going in â€" please don’t take advantage of the resume writers you contact by expecting a free resume critique on how to re-work your existing resume yourself, or expecting to pick their brain about your job search, when you have no intention of retaining their services. It just isn’t fair. Some resume writers do offer in depth resume critiques for a fee. This can get you on the right track, if you feel you can write your own resume. If the resume writers ask you to send them your current resume and/or fill out an assessment form on their website, before discussing the development process and providing a quote for the fee, please do so. This will give them the opportunity to review your background and career target, determine whether you may be a good fit, and prepare for a meaningful conversation with you. Some things to keep in mind (and my thoughts) when communicating with each resume writer Does she/he ask you how you’re targeting your search? Don’t be talked into an un-targeted, watered down generic resume. It could prolong or derail your job search. See my post, How to Write An Irresistible Executive Resume in 10 Steps. Are they knowledgeable about todays executive job search? Is the writer interested in what you’ve been doing so far in your job search? Do they have experience writing resumes for executives in your field? Do they have experience dealing with any particular job search challenges you have â€" employment gaps, career transition, sabbaticals, sidesteps in career progression, lack of educational degree, etc.? Ask about the terms of the contract or agreement for services you’ll probably have to sign. Have them send you a copy, if you feel they are a possibility. Once they deliver the resume draft to you, will you have the opportunity to make revisions and provide feedback? Will they deliver the finalized resume to you in Word, PDF, ATS-friendly and/or other versions? The ATS-friendly (Applicant Tracking System) version is the one youll send to people who will place your resume into a database. Be wary of a guarantee that your new resume will land interviews or get you jobs. Once documents leave the resume writer’s office, she/he has no control over whether you tweak them, how you use them, who you send them to, and how well you perform in interviews. You are solely responsible for your job search success, once you’re equipped with your new, targeted resume. Beyond the resume, do they also create supporting career marketing documents (biography, cover letter, etc.), and other services â€" profiles, other social media profiles, job search coaching, other career coaching, and other career services? If they don’t offer other services you’re interested in, will they recommend other professionals who do? What kind of investment for services can you expect? Fees range wildly, from a few hundred dollars to thousands for a resume alone. You’ll have to decide where the value is for you, based on meeting your various criteria, and the writer’s years of experience and level of expertise. The resume development process varies from one resume writer to another. You’ll derive added value beyond the deliverable of a resume document, if the process helps you dig deep to uncover what specifically differentiates you from those you’ll be competing against, and define your personal brand. This self-knowledge will help you better communicate the value you offer your target employers, when you’re networking and interviewing for jobs. Ask how and when payment is made.  The careers industry standard is full payment upfront, usually by credit card. You may be able to make other arrangements. Try to get a feel for whether or not the executive resume writer is a mutual good fit. Overall in your discussions, do you feel that you and the resume writer are on the same wavelength and that you can work with her/him? Does she/he get you and understand your specific needs? Do you get the feeling this resume writer will do the best job in marketing the best you have to offer your target employers? Can they tell you what kind of success their clients have had in landing interviews? Do they meet all or most of your criteria? If the resume writers you talk with don’t feel like a good fit for you, for whatever reason, they may be willing to refer you to other qualified writers. Many of us have a wide network of colleagues in the industry, with different areas of expertise, with whom we have referral connections. Just ask. How to Understand Employers and their Employee Relationships When you’re interviewing for a job or looking to achieve a promotion by presenting your talents and value to your employers, it’s important to understand the people sitting opposite you, and the knowledge they have of their employees. Without this level of understanding and empathy, it’ll be difficult for you to adequately translate your thoughts, wishes and ideas into a language that your employers and managers can really relate to. As such, this article takes a look at employers, taking special interest in how they regard their workforce, and what knowledge they glean from them. Employer Relationships Every company is different, and every manager also operates with a slightly different strategy and approach. Nonetheless, there are similarities between many corporate bodies â€" and it’s in these similarities that we’ll try to understand how relationships are formed between different layers and levels of your company â€" whether you’re already in the job, or you’re applying for a role. Most importantly, perhaps, is the fact that managers like to run an efficient workplace, and a part of this efficient productivity is derived from their ability to motivate happy workers. These feedback systems are regularly set up by corporations that are interested in improving all areas of their operations â€" including managerial strategies and personnel. It’s an employee’s opportunity to really offer some frank judgement and advice to their seniors, while being protected by anonymity. As such, any manager who has worked with these systems will be aware that their behaviour is part of the feedback â€" and so will duly police themselves. Creating Safe Spaces More often than not, companies are taking on board the feedback and criticism that they’re offered from former and current employees. Often, this is related to misconduct, and such reports can be incredibly damaging to a company’s reputation â€" and can be posted online on forums that discuss working conditions within companies. Before setting out to an interview, it’s worth consulting this kind of feedback, and deciding whether the culture of the company to which you’re applying suits your needs and aspirations. Unfortunately, there are some businesses that refuse to change, using backwards-facing policies that can make some staff uncomfortable.
